💡 What actually moved the needle

  • 🚀 Switching companies remains the single fastest way to grow comp. My biggest jump (2021) came from changing employers, not from any internal promotion — external offers reset your market rate in a way internal raises rarely do.
  • 📈 Promotions compound, but slowly. Two promotions over four years added up to steady, predictable growth — useful for stability, less useful if you need a big jump soon.
  • 💰 Equity only matters if you understand the vesting and the company's trajectory. I underweighted equity early in my career and over-indexed on base salary; in hindsight, a mix mattered more once the company's stock started performing.
  • 🧭 Relocation adjustments are negotiable. When I relocated in 2024, the initial offer under-adjusted for cost of living — pushing back added a meaningful bump.
  • 📝 Document your wins as they happen. Going into every promotion conversation with a written list of shipped projects and their impact made the case for me instead of me having to make it in the room.

🎯 Advice for anyone early in their career

  1. 🤝 Get at least one external offer every 18-24 months, even if you don't plan to leave — it's the most reliable salary benchmark you'll get.
  2. 💪 Negotiate every offer. Companies expect it, and the first number is rarely the best one they can offer upfront.
  3. 📊 Track your total compensation (base + bonus + equity), not just base salary — it's easy to feel underpaid or overpaid when only one component is moving.
